Abstract

This study addresses the urgent challenges faced by Indonesia's labor-intensive garment industry. The research used a quantitative cross-sectional survey, data were collected from 220 managerial employees in Jabodetabek Region (Greater Jakarta) and analyzed with PLS-SEM. Results show that perceived learning positively affects IWB, and psychological safety also enhances IWB. However, workability negatively moderates the relationship between psychological safety and IWB, while positively moderating the link between perceived learning and IWB. These findings offer new insights into the nuanced role of workability in innovation dynamics within hierarchical and collectivist cultural contexts. This research provides practical strategies for transforming labor cost pressures into competitive advantage through targeted learning and workability initiatives in an industry where innovation is not merely beneficial but essential for survival.
